Cos'è il pipeline forecasting
Pipeline forecasting = previsione strutturata di:
- Quanti hire serviranno nei prossimi 3-12 mesi

Input necessari:

- Attrition rate previsto (per role/team/seniority)

Output: hiring plan trimestrale dettagliato con capacity allocation per recruiter.
I 3 modelli di forecasting
Modello 1 — Top-down (business-led)
Si parte da revenue target. "Revenue +30% richiede X FTE in sales, Y FTE in customer success...". Ogni funzione si stima il fabbisogno.
Pro: aligned con business plan. Contro: ignorant di attrition + market reality.
Modello 2 — Bottom-up (manager-led)
Ogni manager dichiara hire needs. HR aggrega. Comune in aziende structured con annual planning.
Pro: granular + role-specific. Contro: tendenza al optimism, no aggregate constraint.
Modello 3 — Hybrid (best practice)
Top-down sets the envelope. Bottom-up fills in the details. HR/Finance reconciles. Iterations.

Attrition degli ultimi 12 mesi × headcount attuale. Semplice, often wrong perché ignora trend.
Modello intermedio — segmentazione
Attrition different per: junior vs senior, team A vs team B, tenure <2 anni vs >5 anni. Più accurato.
Modello avanzato — predictive
Modello che considera: flight risk signals individuali (compensation drift, manager change, engagement score), market conditions. Più accurato. Richiede HRIS + people analytics maturity.
